European International University, EIU-Paris Doctoral Thesis Title: Employing Artificial Intelligence in Multiple Areas of Human Resources Management: A Case Study
The research explores the transformative role of Artificial Intelligence (AI) in redefining Human Resource Management (HRM) practices. This study adopts an exploratory approach, focusing on Oracle, a global leader in AI innovation, to analyze the integration and impact of AI across key HR functions such as recruitment, training and development, performance management, and employee engagement. The research identifies the significant advantages of AI, including enhanced operational efficiency, data-driven decision-making, reduced bias, and personalized employee experiences. Oracle’s AI-driven tools, such as predictive analytics, adaptive learning platforms, and sentiment analysis, have streamlined HR processes, enabling real-time insights and proactive workforce management. The study also highlights the challenges faced during AI adoption, such as algorithmic biases, data privacy concerns, resistance to change, and the complexities of integrating AI with legacy systems. Methodologically, the study employs stratified random sampling, targeting HR professionals and AI experts within Oracle’s UAE operations. A combination of descriptive and inferential statistical tools, including chi-square tests, regression analysis, and factor analysis, validates the research objectives. Qualitative techniques, such as thematic and content analysis, provide deeper insights into employee perceptions and organizational strategies. Findings from the research underline the dual nature of AI in HRM: its potential to revolutionize workforce management while raising ethical and operational challenges. The study aligns Oracle’s AI initiatives with existing HRM theories, such as the Technology Acceptance Model (TAM) and Resource-Based View (RBV), while advocating for extensions to address AI-specific dimensions like algorithmic transparency and hybrid human-AI collaboration. The research concludes with strategic recommendations for organizations integrating AI in HR, emphasizing ethical practices, change management, and scalability. Suggestions for Oracle’s continued innovation include expanding personalized AI solutions, ensuring data protection, and leveraging emerging technologies like blockchain and virtual reality. The study also identifies areas for further research, such as the long-term impact of AI on workforce dynamics and comparative analyses of AI adoption across industries. This study contributes to the growing body of knowledge on AI in HRM by providing empirical evidence and practical insights into AI’s transformative potential and challenges. Oracle’s case study serves as a model for organizations seeking to leverage AI for strategic workforce management while navigating the complexities of technological integration.
